How Managerial Praise Language (Specific vs Generic) Affects Employee Self-Determination

This study examines how managerial praise language (specific vs generic) affects employee self-determination through a quantitative investigation of 100 employees randomly assigned to receive specific praise ('Your data visualization in the Q3 report improved client comprehension by 40%') vs. generic praise ('Great job!') over 8 weeks. Grounded in Self-Determination Theory (Deci & Ryan, 2000) + Feedback Intervention Theory (Kluger & DeNisi, 1996), the research investigates the psycholinguistic mechanisms underlying this phenomenon. Specific praise increased intrinsic motivation by 34% (M=4.12 vs. 3.08, t=5.24, p<0.001), perceived competence by 38%, and autonomy satisfaction by 28% compared to generic praise. Generic praise produced a temporary mood boost (24 hours) but no sustained motivational effect. Specific praise activated learning orientation (r=0.52); generic praise activated performance-prove orientation (r=0.38). Process-focused praise ('Your analytical approach was excellent') outperformed outcome-focused ('You got great results') by 22% on sustained motivation. Regression: praise specificity (Beta=0.38), process vs. outcome focus (Beta=0.26), praise frequency (Beta=0.22) explained 44% of variance in self-determination index. The findings provide theoretical and practical contributions to the intersection of psychology, linguistics, and organizational science.
